I am in a jist pls give some better advice to resolve this problem......

Its a startup company I'm AM HR over here but there is no perfect policy for anyone.... on Diwali festival employee take leave before Diwali like 22 Oct to 30 Oct, as the rule of the company all Diwali holiday count as leave its a professional way but the company is not giving any other benefits like bonus an all that, but I think it's not good for that employees because both of them is a very good employee and another thing is that sr. Employees do the same but their leave is not deducted like the same but the jr. employee is not treated like the same all the decisions are taken by top management if I say anything so they giving me various types of things and behave like very dictator boss-type I feel very bad. I don't want to reduce the salary for any person so what can I do pls suggest to me.

pls, provide me a better solution.

Dear Deepa,
There is some time required to setup your organization. We are mediators & also think about Management & Employee also. Organization is new so, not give Bonus on Diwali Occasion. This is also mention in Payment Of Bonus Act 1965. Organization is not liable to pay Bonus till 5 Years from starting Date of Company. Leave issue you can discuss with management.

First of all do not blame systems or persons. You need to change your attitude first. There is no point in blaming. If you feel the policies need to be changed, change. Pray God

As an HR person, develop various policies - whatever it is - which are uniform for all employees. That is what your job being an HR person. You need to develop your basic convictions - to say what is right as right and wrong as wrong. Bulldoze the current system if you feel not good then go ahead in implementing new policies. Ask for support of top management.
What do you expect in HR forum to change your company's culture and how it is possible by exernal people like us. It is you - as an internal person - to do that.

Dear Deepa,
when we are working for an organisation as an employee we have to obey polocies and guidelines in force in that organisation. As a HR responsible person, you can take it up amendments in the existing polocies in the interest of the organisation, at this point of time your management may not agree for any amendment but in the long run when they realise definetely they will follow you. But always ensure till they realise to follow and make the other employees too the existing systems.

I can understand your concern. Most of the time these type of Babu organizations will think differently but you have to bear with it, the management might have thought that seniors can be considered for a week leave in a year and the juniors who have not completed a year might have not allowed.

On the above grounds you prepare a document and forward it to your senior management for approval so that you have a document and basing on the document you can allow the juniors to work on those days and pay them salary, if on those days the company is closed then add the condition that the juniors should compensate those 4 or 5 days by working on holidays / weekly off in next 3 - 4 months time & if they have compensated then the salary will be deducted accordingly.

This may be a win-win situation for you / management and juniors. pl. try. pl. be cool, these all are part of the job & still the management is not convinced and agreed then you should be on your way for a change. These types of issues will be every where (70%) until and unless it is an MNC / global or a very good standard company.

If the policy of the company is made before your joining then you should take some time to observe the company's performance and its growth under such policy. because somethings may be not perfect according to you but worth working in organization..So better if you take time to observe the effects of such policy within the organization.If you think there can be some changes which will according to you will give a plus to the performance of the employees. Senior or Junior.. Senior employees can be treated with some extra benefits as they have given a long tenure and sincerity to the organisation. which will encourage the juniors to reach to that level so that they would be treated the same...So better if you , instead of blaming management try to give some add-ons to the policy on which the management can agree and which you think will give a plus to the performance and overall growth of the organization. If management will be satisfy with your this kind of work it may be possible you will be able to get your 2-3 more opinions agreed upon to by management which as per you are beneficial for employees as you mentioned.

Beside that, regarding leaves on Diwali, if senior employees are given a week paid leaves then juniors must be given atleast 2 paid leaves. you can put this proposal before management. Paying Bonus is not compulsory but I guess instead of bonus some kind of Diwali gifts can be given to the employees which will give them a feeling of engagement with the organization which plays an important role for the performance , for the retention of the employee.
